This study investigates two aspects of organizational commitment: (1) identification of antecedents of compliance, identification and internalization commitment, and (2) determination of the effects of these dimensions of commitment on three productivity-related outcomes i.e, desire to remain with the organization, extra-role behavior, and in-role behavior.

The study was conducted using questionnaires, distributed to 300 employees in the Kota Bharu Municipal Council. The findings of this study suggest that employees develop a sense of attachment to the organization primarily on the basis of their perceptions that the organization supports their value and is a socially satisfying place to work in. Also, contrary to common assumptions, committed employees were found to be automatically encouraged to exert extra effort on behalf of the organizations. These preliminary findings also suggest the urgent need for ore research in this area in different organizational settings.
